Abstract

Rumah sakit sering kali menghadapi tantangan dalam kinerja perawat yang dapat memengaruhi kualitas layanan kesehatan. Berdasarkan analisis dari Google Review, Rumah Sakit X di Bekasi Selatan mendapatkan keluhan dari pasien tentang pelayanan perawat yang lambat, kurang ramah, dan tidak responsif, yang menunjukkan adanya masalah dalam kinerja perawat. Penelitian ini mengkaji pengaruh burnout, life satisfaction, resilience, dan stress terhadap nurse performance, dengan work engagement dan kepercayaan diri (self-efficacy) sebagai variabel mediasi. Metode cross-sectional digunakan untuk mengumpulkan data kuantitatif dari 105 perawat di 11 departemen melalui kuesioner tervalidasi. Analisis dilakukan menggunakan PLS-SEM untuk menguji 12 hipotesis hubungan langsung dan tidak langsung antar variabel. Hasil menunjukkan bahwa Burnout, kepuasan hidup, resiliensi, dan stres berpengaruh signifikan terhadap kinerja kerja, dengan keterlibatan kerja dan kepercayaan diri sebagai mediator. Temuan ini memberikan implikasi manajerial bagi rumah sakit dalam meningkatkan kinerja perawat melalui pengelolaan Burnout, peningkatan kepuasan hidup, penguatan resiliensi, manajemen stres, serta optimalisasi keterlibatan kerja dan kepercayaan diri. Keterbatasan dan rekomendasi penelitian turut disampaikan.
